HVAC & Cooling Talent for AI Data Center Build-Outs

Data center cooling is becoming a more visible recruiting challenge as AI and high-density computing change what mechanical systems must accomplish. Traditional air cooling remains important, but owners and contractors are also deploying higher-capacity chilled-water systems, direct-to-chip liquid cooling and other approaches designed to remove more heat from denser racks. That shift makes HVAC and mechanical talent central to both construction schedules and long-term reliability.

CBRE’s 2025 data center research highlighted the growing adoption of advanced cooling as GPU-intensive workloads increase rack density. For employers, the workforce implication is straightforward: data center projects need technicians and tradespeople who can install, start, control, test and maintain increasingly complex thermal systems.

The HVAC roles behind a data center build

“HVAC staffing” can include very different skill sets. A project may need commercial HVAC technicians, chiller technicians, pipefitters, plumbers, sheet-metal professionals, pump and hydronic specialists, BAS/controls technicians, startup technicians and commissioning personnel. Depending on the design, employers may also value experience with cooling towers, CRAH/CRAC equipment, heat exchangers, water treatment, variable-frequency drives and integrated controls.

The best candidate may not have spent an entire career in data centers. Industrial plants, hospitals, semiconductor facilities, pharmaceutical manufacturing and other high-availability environments can produce mechanical professionals with highly transferable experience. Recruiting improves when employers identify which systems and behaviors matter rather than using “data center experience” as the only filter.

Controls knowledge is increasingly valuable

Mechanical equipment does not operate in isolation. Modern facilities rely on building automation and controls to coordinate temperature, pressure, flow, alarms, staging and redundancy. That makes BAS and controls knowledge especially valuable during startup and commissioning, when teams are proving sequences of operation and diagnosing why a system does not behave as expected.

Candidates who can bridge mechanical and controls work may be difficult to find. Employers should be specific about platforms, protocols, instrumentation and troubleshooting expectations. A vague “HVAC tech” posting can attract many applicants while still missing the people needed for the actual scope.

Recruiting for the project reality

Data center HVAC jobs may involve night shifts, long hours, accelerated schedules, travel and strict site procedures. Skilled candidates evaluate the entire package: hourly rate or salary, overtime, per diem, housing, rotation, project length, travel home, benefits and what happens when the current build ends. If those details are unclear, experienced candidates often move to another opportunity quickly.

Employers can improve acceptance and retention by presenting the full assignment honestly and early. They can also build a bench by staying connected with technicians between phases—rough-in, equipment setting, startup, functional testing and turnover.

As AI drives more power into each rack, the cooling workforce becomes even more important. The companies that define their mechanical needs precisely and recruit ahead of the schedule will have an advantage in securing the HVAC, piping, controls and commissioning talent that keeps high-density facilities on track.

For recruiters, that means building separate talent pools for installation, startup, controls and service rather than treating every mechanical opening as interchangeable. Precision in the job description helps experienced candidates recognize where they fit and gives employers a clearer comparison between applicants.
